What I look for when evaluating AI HR software

One, actual AI integration vs. marketing. Many HR platforms put “AI-powered” in their marketing but the AI is just keyword matching or an OpenAI API wrapper. The tools worth your attention have purpose-built models trained on HR-specific data. Eightfold’s skills graph, HireVue’s IO-psychology models, and Textio’s language bias engine are real AI. Look for published accuracy metrics or validity studies, not just feature descriptions.

Two, data source quality. AI HR tools are only as good as the data they run on. For sourcing tools, ask how many profiles are in the index and how frequently they’re updated. For analytics tools, ask whether the benchmarking data is from relevant industry peers or a general corpus. For screening tools, ask what the AI was trained on and whether the training data reflects your actual candidate population.

Three, pricing structure vs. actual cost. Many AI HR tools have a headline per-seat price that doesn’t include the modules you actually need. Lattice’s $11/seat Foundations plan is real, but the all-in price for a team wanting performance reviews and OKRs is $27/seat. Workday’s $100/employee/year estimate doesn’t include the implementation cost that typically doubles or triples year-1 spend. Get a fully loaded quote.

Four, integration depth with your existing stack. The HR AI tools that deliver value fastest are the ones that connect cleanly to your current HRIS, ATS, and payroll systems. Ask for a live demo of the specific integration you need, not a slide showing the integration logo. Bidirectional sync matters. Logo-on-the-slide integration that requires an export/import every week negates the AI efficiency gain.

Five, compliance posture. AI HR tools that touch hiring decisions (screening, scoring, interviewing) have specific EEOC and OFCCP exposure in the US. Ask for bias testing methodology documentation upfront. For tools that handle employee data, confirm SOC 2 Type II, GDPR coverage, and data residency options before signing. This is not optional due diligence.

Six, vendor stability. The AI HR market is consolidating rapidly. Findem acquired Glider AI in March 2026. Workday acquired HiredScore in 2024. Buying a point solution that will be acquired and merged into a platform you don’t use is a real risk. Check funding history and runway before signing a 2-year contract with a smaller vendor.

Seven, implementation timeline and admin overhead. Enterprise tools like Workday, Eightfold, and Leena AI require 60-90 day implementations before they deliver value. Manatal, Hireflix, and Lattice Foundations are operational in a day. Factor implementation time into your evaluation timeline, especially if you’re replacing something urgently.

How to match AI HR software to your stack

1. Which function is the bottleneck?

Start with the function that is costing you the most time or money. If time-to-fill is killing engineering hiring, sourcing tools come first. If performance reviews take two months and managers dread them, start with Lattice. If your HR team is drowning in ticket volume, Leena AI is the answer before anything else.

2. What is your HRIS and do the tools connect to it?

Most AI HR tools require a source HRIS to function. Visier needs Workday, BambooHR, or SAP data. Lattice integrates with BambooHR, Workday, and Rippling. Leena AI integrates with Workday, SAP, and ServiceNow. Before evaluating any analytics or performance tool, confirm the integration with your current HRIS is native, not Zapier-based.

The 2026 AI HR market shifts

Agentic AI is replacing form-based HR workflows. The 2024-2025 shift from chatbots to agentic AI, where the AI executes transactions rather than just answering questions, is reshaping the service desk segment. Leena AI and Moveworks are running autonomous ticket resolution inside Workday and ServiceNow.

Gem’s agentic sourcing runs overnight without a recruiter triggering each search. The practical outcome is that HR admin tasks that used to require human routing are increasingly handled end-to-end by AI. Teams that haven’t evaluated agentic AI for their HR service desk since 2023 should re-evaluate; the product has changed significantly.

Enterprise HRIS vendors are buying the AI layer. Workday’s 2024 acquisition of HiredScore brought AI candidate scoring inside the Workday recruiting module.
